Performance Management

The process

Performance management is the process of maintaining or improving employee job performance through the use of performance assessment tools, coaching, and counseling as well as providing continuous feedback.

The standards

Performance standards outline those behaviors that the organization expects from it's employees. These standards must then be effectively communicated.

Measuring the standards

Performance appraisals are the typical method of measuring employee's adherence to performance standards and providing feedback. They measure the degree to which an employee accomplishes work requirements and accomplish three purposes:

  1. Provide feedback and counseling;
  2. Help in allocating rewards and opportunities; and
  3. Help in determining employees' aspirations and planning developmental needs.
Performance appraisals can: improve productivity through constructive feedback; identify training needs; communicate expectations; and foster commitment and mutual understanding. Appraisal methods vary and are can depend on the type and size of the organization, type of employees, and the amount of time appraisers can dedicate to the process.

Errors in the process

The result of the appraisal process can be skewed, typically due to human error. Managers make mistakes and there has been much research into the mistakes that are recognized human errors. Although we all understand that mistakes are common, these mistakes can have important consequences. Most people who receive appraisals have received appraisals that they recognize as being too generous or too critical. In many cases, they are right. Many managers want to avoid conflict, or appraise based on likes or dislikes, etc... Being objective can be difficult however, there is much case law where bad employees who are finally terminated have received great appraisals. This is liability that companies need to avoid. Managers need to be trained and to be evaluated in their ability to appraise timely and accurately.
